Abstract
The article provides a comprehensive analysis of the impact of the stress-inducing factors of the COVID-19 pandemic and the full-scale war on the emotional state and professional activity of educational staff, as well as the level of preparedness of psychological service specialists to conduct socio-psychological rehabilitation. The research conducted by the Ukrainian Scientific and Methodological Center of Practical Psychology and Social Work of the National Academy of Educational Sciences of Ukraine included two surveys of educational workers: November 2020 (impact of COVID-19, 3,209 respondents) and September 2023 (post-COVID period under wartime conditions, 15,060 respondents). Comparative analysis revealed the transformation of stress-inducing factors and the dynamics of psychological adaptation. While acute pandemic-related fears dominated in 2020, by 2023 the focus of anxiety had shifted to military threats and organizational challenges. Despite a decrease in acute fears, emotional exhaustion remains one of the most pressing problems. Although the indicator somewhat decreased, it continues to affect a significant proportion of educators, reducing their work productivity. The main findings of the 2023 study are as follows: reduced professional efficiency: 28% reported maximum or significant negative influence on their work, though this is a noticeable decrease compared to 59.6% in 2020; resilience and resources: 84% of educators consider themselves stronger than before the traumatic events, and 74% assess their resilience as high or above average; need for support: 41% of respondents reported a medium or high need for qualified psychological assistance. Based on the obtained data, in 2024 a professional development program was designed for practical psychologists focused on methods and technologies of post-COVID socio-psychological rehabilitation. Fifty-three specialists completed this program in April–May 2025. The initial survey showed an average level of readiness among psychologists and revealed several imbalances: theoretical knowledge prevailed over practical skills; competencies in primary psychological assistance and group work methods were the strongest; the least developed were skills related to individual rehabilitation, particularly in fostering resilience and emotional stabilization. The final survey demonstrated a significant increase in psychologists’ readiness to conduct socio-psychological rehabilitation. The aggregated average indicators shifted from an average to a sufficient level across all professional skills. Notably, the proportion of specialists with sufficient or high readiness reached 70–90% in most skill areas, and not a single participant reported a low level in any skill. The most substantial growth was observed in practical competencies, confirming the effectiveness of practice-oriented training. The conclusions indicate that the focus of socio-psychological support should shift from acute crisis response to long-term restoration of resources, social connections, and support for post-traumatic growth. Given that most educators, despite fatigue, demonstrate high resilience and possess resources for adaptation, their socio-psychological rehabilitation should rely on these internal strengths.
