Abstract
The article substantiates an authorial approach to the formation of strategic resilience of enterprises and business ecosystems within the ESG paradigm, with a focus on personnel development as a key determinant of adaptability, proactiveness, and innovative capacity. Strategic resilience is conceptualized as the ability of an enterprise to anticipate threats and prevent crisis events through the integration of economic, social, and environmental objectives (ESG), the maintenance of dynamic equilibrium, and continuous innovative transformation within an unlimited strategic development horizon. Based on a contextual approach, the key characteristics of enterprise strategic resilience are identified, and its specificity at the level of business ecosystems is determined as a network-based property formed through partner synergy, shared values, and collective adaptability. It is demonstrated that within the ESG paradigm, personnel should be regarded not only as carriers of professional and digital competencies but also as a central actor in implementing the social and governance dimensions of resilience, capable of institutionalizing ESG principles in everyday business practices. The study proposes an ESG-oriented innovative toolkit for managing strategic resilience, grounded in the digital intellectualization of personnel, the application of AI analytics, and the integration of ESG competencies into human capital management systems. An original ESG-HR Resilience Index and its calculation methodology are developed, taking into account the variability of ESG dimension weights under crisis and turbulent conditions. The proposed conceptual ESG-Resilience model reflects the systemic logic of forming enterprise strategic resilience and its subsequent scaling to the level of business ecosystems, creating a foundation for further empirical research and practical implementation.
